Publication: İşe ilişkin ruminatif düşüncelerin iş tatmini üzerindeki etkisi ve bu süreçte duygu düzenleme becerilerinin aracı rolü
Abstract
Bu çalışmanın amacı, çalışanların iş tatminini etkileyen temel unsurlardan biri olan işe ilişkin ruminatif düşünceler ile duygu düzenleme becerilerini çok boyutlu bir yaklaşımla incelemektir. Aynı zamanda, bu iki değişkenin iş tatmini üzerindeki etkilerini anlamak hedeflenmiştir. Araştırma, İstanbul’da yer alan büyükşehir ve ilçe belediyelerinde görev yapan toplam 402 belediye çalışanı üzerinde gerçekleştirilmiştir. Veriler keşfedici faktör analizi (KFA), Pearson korelasyon analizi, çoklu doğrusal regresyon analizi, Hayes’in Process Macro SPSS eklentisi, tek yönlü varyans analizi (ANOVA) ve bağımsız gruplar t-testi kullanılarak analiz edilmiştir. Ayrıca frekans, yüzde, aritmetik ortalama, standart sapma vb. tanımlayıcı istatistiklerden de yararlanılmıştır. Araştırma bulgularına göre, çalışanların işe ilişkin ruminasyonlarının hem iş tatmini hem de duygu düzenleme becerileri üzerinde anlamlı bir etkisi olduğu tespit edilmiştir. Ayrıca, çalışanların duygu düzenleme becerilerinin de iş tatmini üzerinde etkili olduğu bulunmuştur. Araştırma kapsamında, çalışanların işe ilişkin ruminasyonları ile iş tatmini arasındaki ilişkide duygu düzenleme becerilerinin aracı rolü incelenmiştir. Yapılan aracılık analizleri sonucunda, duygusal ruminasyon ile iş tatmini arasındaki ilişkide yeniden değerlendirme ve bastırma değişkenlerinin kısmi aracı etkisi olduğu bulunmuştur. Benzer şekilde, kopma ruminasyonu ile iş tatmini arasındaki ilişkide yeniden değerlendirme ve bastırma değişkenlerinin de kısmi aracı etkisi tespit edilmiştir. Buna karşılık, problem çözme ruminasyonu ile iş tatmini arasındaki ilişkide yeniden değerlendirme ve bastırma değişkenlerinin aracılık rolü olmadığı görülmüştür. Son olarak, işe ilişkin ruminasyon, duygu düzenleme ve iş tatmini değişkenlerinin çalışanların cinsiyet, yaş, eğitim durumu, medeni durum ve çalışma süresi gibi demografik faktörlere göre anlamlı farklılıklar gösterdiği tespit edilmiştir.
The aim of this study is to examine ruminative thoughts about work and emotion regulation skills, which are among the main factors affecting employees’ job satisfaction, with a multidimensional approach. The study also aims to understand the effects of these two variables on job satisfaction. The study was conducted with 402 municipal employees working in metropolitan and district municipalities in İstanbul. Data were analyzed using exploratory factor analysis (EFA), Pearson’s correlation analysis, multiple linear regression analysis, the Hayes Process Macro SPSS plug-in, one-way analysis of variance (ANOVA), and an independent groups t-test. Descriptive statistics, such as frequency, percentage, mean, and standard deviation, were also used. According to the study’s findings, employees’ work-related rumination was found to significantly affect job satisfaction and emotion regulation skills. Additionally, emotion regulation skills were found to affect job satisfaction. The study examined the mediating role of emotion regulation skills in the relationship between work-related rumination and job satisfaction among employees. The mediation analyses revealed that reappraisal and suppression variables partially mediated the relationship between emotional rumination and job satisfaction. Similarly, reappraisal and suppression variables were found to have a partial mediating effect in the relationship between detachment rumination and job satisfaction. However, reappraisal and suppression variables were not found to mediate the relationship between problem-solving rumination and job satisfaction. Finally, significant differences in work-related rumination, emotion regulation, and job satisfaction were found according to demographic factors such as gender, age, educational status, marital status, and working time.
