Publication: Kadın spor eğitmenlerinde olası kariyer sonlandırma sebeplerinin örgütsel özdeşleşme, algılanan örgütsel destek ve psikolojik sermaye ile ilişkisi
Abstract
Amaç: Araştırmanın amacı, spor sektöründe çalışan kadın spor eğitmenlerinin olası kariyer sonlandırma sebeplerinin örgütsel özdeşleşme, algılanan örgütsel destek ve psikolojik sermaye ile ilişkisini ve bu üç faktörün kadın spor eğitmenlerinin olası kariyerlerini sonlandırma sebeplerini nasıl etkilediğini anlamaktır. Gereç ve Yöntem: Anket tabanlı bir kantitatif yöntem kullanılarak gerçekleştirilen bu çalışma, spor sektöründe özel spor tesisleri bulunan spor işletmesinin İstanbul’daki tesislerinde görev yapmakta olan 221 kadın spor eğitmenlerinden oluşan örnekleme yapılmıştır. Bağımlı değişken olarak 'Olası Kariyer Sonlandırma Sebepleri', bağımsız değişkenler olarak, 'Örgütsel Özdeşleşme', 'Algılanan Örgütsel Destek' ve 'Psikolojik Sermaye' ele alınmıştır. Totan ve Doğan (2010) tarafından geçerliği ve güvenilirliği yapılan, “Kadınlarda Olası Kariyer Sonlandırma Nedenleri Ölçeği”, Eker (2015) tarafından geçerliği ve güvenilirliği yapılan, “Örgütsel Özdeşleşme Ölçeği”, Giray ve Şahin (2012) tarafından geçerliği ve güvenilirliği yapılan “Algılanan Örgütsel Destek Ölçeği” ve Keçeci ve Öncel (2021) tarafından geçerliği ve güvenilirliği yapılan “Psikolojik Sermaye Ölçeği” kullanılmıştır. Veri analizi; faktör analizi, regresyon analizi gibi çok değişkenli istatistiksel teknikler kullanılarak gerçekleştirilmiştir. Bu analizler, hipotezlerin doğruluğunu test etmekte ve değerlendirmekte kullanılmıştır. Bulgular: Çalışmanın bulguları, psikolojik sermaye ile kadınların kariyer sonlandırma niyetleri arasında anlamlı bir ilişki olmadığını ortaya koymuştur. Aynı şekilde, algılanan örgütsel destek unsurunun da kariyer sonlandırma niyeti üzerinde anlamlı bir etkisi bulunmamıştır. Ancak, örgütsel özdeşleşmenin kariyer sonlandırma niyeti üzerinde istatistiksel olarak anlamlı ancak zayıf bir etkisi tespit edilmiştir. Sonuç: Araştırmanın sonuçları, kadın çalışanların kariyer sonlandırma kararlarında bireysel ve örgütsel faktörlerin etkisinin sınırlı olabileceğini göstermektedir. Bu bağlamda kadınların olası kariyer sonlandırma nedenlerinin daha iyi anlaşılması için örgütsel faktörlerin yanı sıra kültürel ve toplumsal unsurların da kapsamlı şekilde değerlendirilmesi gerekmektedir.
Objective: The aim of the research is to show the relationship between the possible career termination reasons of female sports trainers working in the sports sector and separation, perceived dissolution support and psychological capital and how these three factors can terminate the possible career termination reasons of female sports trainers. Materials and Methods: This study, which was conducted using a survey-based quantitative method, was conducted on a sample of 221 female sports trainers working in the facilities of a sports enterprise in Istanbul that has private sports facilities in the sports sector. 'Possible Career Termination Reasons' were considered as the dependent variable, and 'Organizational Identification', 'Perceived Organizational Support' and 'Psychological Capital' were considered as the independent variables. The Reasons for Career Termination in Women Scale, whose validity and reliability were determined by Totan and Doğan (2010), the Scale of possible reasons for career termination in women, whose validity and reliability were determined by Eker (2015), the Perceived Organizational Support Scale, whose validity and reliability were determined by Giray and Şahin (2012), and the Psychological Capital Scale, whose validity and reliability were determined by Keçeci and Öncel (2021), were used. Data analysis; Multivariate statistical techniques such as factor analysis and regression analysis were used to test and evaluate the accuracy of the hypotheses. Results : The findings of the study revealed that there was no significant relationship between psychological capital and women's career termination intentions. Similarly, perceived organizational support was not found to have a significant effect on career termination intentions. However, organizational identification had a statistically significant but weak effect on career termination intentions. Conclusion: The results of the study show that the effect of individual and organizational factors on the career termination decisions of women employees may be limited. In this context, in order to better understand the possible reasons for women's career termination, cultural and social elements as well as organizational factors should be evaluated comprehensively.
