Publication: YAPISAL GÜÇLENDİRME VE ÖRGÜTLE ÖZDEŞLEŞME ARASINDAKİ İLİŞKİDE PSİKOLOJİK GÜÇLENMENİN ARA DEĞİŞKEN ETKİSİ
Abstract
Son yıllarda araştırmacılar, kurumsal süreçlerde etkinliğe katkıda bulunabilecek değişkenlerin, örgütsel ve bireysel özellikler üzerinden etkilerini araştırmaktadırlar. Özellikle örgütsel düzeyde güçlendirmenin, çalışanların hem bireysel hem kurumsal düzeydeki çalışma koşullarına etkileri dikkat çekmektedir.Bu çalışma, yapısal güçlendirme ile örgütle özdeşleşme arasındaki ilişkiyi ve psikolojik güçlenmenin bu ilişkideki ara değişken rolünü araştırmayı hedeflenmektedir. Bu amaçla, İstanbul'da değişik meslek gruplarından 265 çalışan araştırmaya dâhil edilmiştir.Çalışanların güçlendirme ve özdeşleşme seviyelerini ölçmek için, "Yapısal Güçlendirme", "Psikolojik Güçlenme" ve "Örgütle Özdeşleşme" ölçekleri kullanılmıştır. Yapılan bir dizi regresyon analizi sonucunda, psikolojik güçlenmenin, yapısal güçlendirme ve örgütle özdeşleşme arasındaki ilişkide kısmı ara değişken rolü üstlendiği tespit edilmiştir. Ayrıca, değişkenlerin alt boyutları arasındaki ilişkiler de incelenmiştir. Elde edilen bulguların, özellikle yapısal güçlendirmenin Gayri Resmi Güç boyutunun psikolojik güçlenmenin Anlam ve Özerklik boyutları üzerinden özdeşleşmeye etkisinin kültürel bağlamdaki önemi oldukça dikkat çekici bulunmuştur.
In recent years, researchers investigate the effects of variables which may contribute the efficiency of organizational process through both organizational properties and individual characteristics. Empowerment especially in an organizational level started to take attention affecting the employees' working situations through both organizational and individual level.The current study aims to investigate the relationship between structural empowerment and organizational identification, the mediating effect of psychological empowerment on this relationship. For this purpose, 265 employees of various vocations working in İstanbul were involved into the study. To measure the employees' empowerment and identification level, "Conditions of Work Effectiveness II", "Psychological Empowerment", and "Organizational Identification" scales were used. A series of regression analyses revealed that structural empowerment has a significant effect on employees' organizational identification over the partial mediating effect of psychological empowerment. Besides, relationships between the dimensions of each variable were also analyzed; especially the result revealing that Informal Power dimension of structural empowerment has a significant effect on organizational identification over the full mediating effect of both Meaning and Autonomy dimensions of psychological empowerment was found to be noteworthy in terms of a cultural perspective.
