İş yaşam dengesinin iş performansına etkisinde çalışmaya tutkunluğun aracı rolü: hastanelerde bir uygulama

Abstract

İŞ YAŞAM DENGESİNİN İŞ PERFORMANSINA ETKİSİNDE ÇALIŞMAYA TUTKUNLUĞUN ARACI ROLÜ: HASTANELERDE BİR UYGULAMA Bu çalışmanın amacı, iş-yaşam dengesinin iş performansına etkisinde çalışmaya tutkunluğun aracı rolünü tespit etmektir. Bu amaç doğrultusunda oluşturulan araştırma modeli, yapısal eşitlik analizi ile test edilmiştir. Araştırmanın örneklemini kamu hastanelerinde çalışan 487 sağlık personeli ve 61 yönetici oluşturmuştur. Veriler anket yöntemiyle toplanmıştır. İş-yaşam dengesi boyutu, Vatansever (2008) tarafından oluşturulan ölçek ile; çalışmaya tutkunluk boyutu, Schaufeli ve arkadaşları (2002) tarafından oluşturulan ölçek (UWES-17) ile ve iş performansı boyutu ise Goodman ve Syvantek (1999) tarafından oluşturulan görev ve bağlamsal performans ölçekleri ile ölçülmüştür. İş performansının ölçülmesinde hem çalışanların hem de yöneticilerinin değerlendirmelerine başvurulmuştur. Bu doğrultuda araştırma modeli, çalışan algısına dayalı iş performansı, yönetici algısına dayalı iş performansı ve ikisinin ortalaması alınarak hesaplanan ortalama algıya dayalı iş performansı olarak üç ayrı veri setinde test edilmiştir. Sonuç olarak; iş-yaşam dengesinin yalnızca ortalama algıya dayalı görev performansı üzerindeki etkisinde çalışmaya tutkunluğun tam aracı rolü olduğu tespit edilmiştir. Ayrıca yapılan Çoklu-Grup Analizi (Multi-Group Analyses) ile bu modelin, yalnızca kadın örneklemde, bekâr örneklemde ve çocuğu olmayan örneklemde geçerli olduğu saptanmıştır. MEDIATING ROLE OF WORK ENGAGEMENT IN THE EFFECT OF WORK-LIFE BALANCE ON JOB PERFORMANCE: AN APPLICATION IN HOSPITALS The aim of this study is to determine the mediating role of work engagement in the effect of work-life balance onjob performance. The research model set up for this purpose has been tested with structural equation analysis. The sample of the study consists of 486 medical personnel and 61 supervisors working for public hospitals. Data have been collected via questionnaire method. The work-life balance dimension has been measured with the scale developed by Vatansever (2008); the dimension of work engagement has been measured by the scale (UWES-17) developed by Schaufeli et al. (2002) and the task performance dimension has been measured by task and contextual performance scales developed by Goodman and Syvantek (1999). The evaluations of both the employees and the supervisors have been applied to in measuring the work performance. Therefore, the research model has been tested in three separate data groups, which are job performance based on employee’s perception, job performance based on supervisor’s perception, and job performance based on the average perception of both. As a result, it has been found that the work engagement has a full mediating role only in the effect of work-life balance on task performance based on average perception. Furthermore, through Multi-Group Analyses, this model has been confirmed to be valid only in female sample, single sample and childless sample.
